How manufacturers are fixing a hiring problem that resumes cannot solve

A resume tells you where someone worked. It does not tell you whether they can read a caliper, follow a lockout procedure or troubleshoot a hydraulic circuit under time pressure.

For most production roles, that gap is the whole problem. Plants keep hiring people who interview well and wash out in week three.

Pre-hire assessments close that gap by measuring the skills the job actually requires, before the offer goes out. Here is how the leading platforms compare for manufacturing hiring.

Why manufacturing hiring is its own problem

The math is not in your favor. In their April 2024 workforce study, The Manufacturing Institute and Deloitte projected a net need for as many as 3.8 million manufacturing jobs between 2024 and 2033

with up to 1.9 million potentially going unfilled.

Separately, 65% of respondents to the National Association of Manufacturers’ 2024 Q1 outlook survey named attracting and retaining talent as their primary business challenge. Reviewing five years of job postings, researchers also found roughly a 75% jump in demand for simulation and simulation software skills.

That combination is why screening quality matters so much. When applicants are scarce, you cannot afford to reject good candidates or advance bad ones.

SHL is one of the longest-established names in assessment and is built for scale. Its assessments come with published technical documentation, which matters when legal defensibility is a procurement requirement.

Deployment is enterprise-oriented, with job-family solutions spanning multiple industries and support for large multinational hiring programs.

The practical consideration is fit. Implementation and cost are calibrated for large organizations, so a single plant with modest hiring volume will likely find the other options on this list easier to adopt.

Best for: large manufacturers running standardized hiring across many sites or countries.

What to check before you buy

Ask for validation evidence specific to the roles you are hiring. A vendor should be able to explain how a test relates to job performance, not just describe what it measures.

Run the assessment yourself, on a phone. Many production applicants apply from a phone in a parking lot, and a test that only works on a desktop quietly filters out people you want.

Then think about what a score does not tell you. Assessments measure capability, not identity or history, which is why gaps in skills-based hiring are worth understanding before you lean on scores alone.

Finally, check the integration. If results do not flow into your applicant tracking system, someone is copying scores by hand, and that step is where processes quietly break.

The compliance piece nobody enjoys

Any test used to make hiring decisions in the United States falls under the federal Uniform Guidelines on Employee Selection Procedures. The practical implication is that you should be able to show a test is job related and consistent with business necessity.

You should also monitor selection rates across demographic groups. The Uniform Guidelines describe a rule of thumb under which a selection rate for any group below four-fifths of the rate for the group with the highest selection rate is generally regarded as evidence of adverse impact.

None of this makes testing risky. It makes undocumented testing risky, which is a different thing and an avoidable one.

The bottom line

There is no single best platform, only the best fit for the roles you fill most often.

If you hire skilled maintenance, prioritize craft-specific job knowledge. If you hire operators and assemblers at volume, prioritize mechanical aptitude, customization and a short mobile-friendly experience.

Whatever you choose, pilot it on people already doing the job well. If your current top performers would not pass, the test is measuring the wrong thing.
